Al wanted to stay in Dauntless. He wanted to be with Tris. He fell in love with when he first noticed her. Al was gentler in training when he noticed she would most likely become faction less so he could be with her. When Tris started moving up, Al didn't know what to do. Fear of separation came over him. When Peter thought of the idea getting rid of Tris Al joined in. He let his anger of her becoming strong and falling for Four get in the way of his love for her. When Tris discovered he was a part of it, Al developed a fear of love. A fear where she would never love him for what he did to her. When Tris shunned Al out of her life it devastated him. Al decided to jump because nothing was left of his life. His three fears of love, separation, and anger had over taken his life and so he had nothing left.
